Why Japan's elite naval pilots were hard to replace

Concentrating specialist night-flying skills in small parts of Japan's naval aviation force made those skills difficult to spread or sustain.

Notes

Japanese naval aviation had limited night-flying capability at this stage because enthusiasts had become concentrated in particular parts of the force and had not spread their training widely. The system produced some exceptionally skilled pilots while keeping that expertise confined. It lacked an effective way to reproduce their skills throughout a larger force. Such concentrated proficiency was difficult to sustain during a long war.
